The Mediating Role of Supervisor Support and Career Satisfaction in the Effect of Psychological Resilience on Turnover Intention

Abstract

Rapid changes and increasing workload in the healthcare field have made understanding the factors that determine employees' tendency to stay with their organizations more crucial than ever. Psychological resilience and organizational support are seen as critical resources for employees coping with professional pressures. Therefore, this study aims to examine the impact of healthcare professionals' psychological resilience levels on their intention to leave, through the mediating roles of supervisor support and career satisfaction. Data were collected from 437 healthcare professionals working in various healthcare institutions in the Central Anatolia Region using a quantitative research design. Findings indicate that psychological resilience directly and negatively affects intention to leave. Furthermore, supervisor support was found to have a partial mediating role in this relationship. Career satisfaction, while directly effective, did not exhibit a significant mediating effect. These results demonstrate that employees' psychological resources significantly contribute to their tendency to stay with their organizations, and that managerial support mechanisms strengthen this effect. The study offers individual and managerial recommendations for increasing employee commitment in the healthcare sector.
