The Impact of Social Loafing Behavior on Organizational Citizenship Behavior in Hotel Enterprises: Bolu Province Sample
Abstract
Purpose: The aim of this study is to examine the social loafing behaviors of employees working in hotel enterprises and to determine the impact of these behaviors on their Organizational Citizenship Behaviors (OCB). Specifically, the research investigates how perceived "slacking off" by colleagues influences an individual employee's voluntary contributions to the organization. Method: A quantitative research design was employed, utilizing face-to-face surveys to collect data from 387 hotel employees operating in Bolu, Turkey. The participants were selected using the convenience sampling method. Data analysis was conducted using the SPSS statistical software package, involving descriptive statistics, correlation, and regression analyses. Findings: The results indicate that hotel employees perceive a high level of social loafing among their colleagues. Regarding OCB, participants exhibited a moderate overall level of citizenship behavior. Specifically, while courtesy scores were low and civic virtue and conscientiousness were moderate, employees displayed high levels of altruism and sportsmanship. Furthermore, a significant negative correlation was identified between perceived social loafing and OCB, particularly within the dimensions of civic virtue, conscientiousness, and sportsmanship. Conclusion: The study demonstrates that social loafing behaviors among employees act as a deterrent to the organizational citizenship behaviors of their peers. The findings suggest that when employees perceive their coworkers are not contributing their fair share, they tend to reduce their own discretionary efforts and extra-role behaviors. This highlights the critical need for hotel management to address social loafing to maintain a high-performing and collaborative workforce.
