Presenteizmin Çalışan Performansına Etkisinde Demografik Faktörler ve İş Pozisyonunun Düzenleyici Rolü

Abstract

Bu çalışma, presenteizmin çalışan performansı üzerindeki etkisini ve bu ilişkide demografik faktörlerin (cinsiyet, yaş, medeni durum, eğitim seviyesi) ile iş pozisyonunun (çalışan veya yönetici olmak) düzenleyici bir rolünün olup olmadığını araştırmaktadır. Nicel bir araştırma olarak tasarlanan çalışmanın evrenini, Marmara Bölgesi'nde mal ve hizmet üreten işletmelerde çalışan tüm bireyler oluşturmaktadır. Araştırmanın örneklemi ise kolayda örnekleme yöntemi ile belirlenen 600 gönüllü işletme çalışanından oluşmaktadır. Veriler, hazırlanan anket formu aracılığıyla yüz yüze/elden teslim edilerek ve çevrim içi yöntemle toplanmıştır. Analiz sürecinde SPSS 25.0 ve AMOS 24.0 istatistik paket programları kullanılmıştır. Analiz sonucunda, presenteizmin çalışan performansı üzerinde anlamlı ve negatif bir etkisi olduğu tespit edilmiştir. Bununla birlikte, demografik değişkenlerin bu ilişki üzerinde düzenleyici bir etkisinin bulunmadığı, ancak iş pozisyonunun belirleyici bir faktör olduğu sonucuna ulaşılmıştır. Özellikle yöneticilerin, presenteizmin performans üzerindeki olumsuz etkilerinden daha az etkilendiği belirlenmiştir. Elde edilen bulgular, teorik ve ampirik literatür çerçevesinde tartışılmış ve bu doğrultuda çeşitli öneriler sunulmuştur.

The Moderating Role of Demographic Factors and Job Position in the Effect of Presenteeism on Employee Performance

Abstract

The study examines the impact of presenteeism on employee performance and investigates whether demographic factors (gender, age, marital status, education level) and job position (employee or manager) play a moderating role in this relationship. Designed as a quantitative study, the research population consists of all individuals employed in businesses producing goods and services in the Marmara Region. The sample comprises 600 voluntary business employees selected through a convenience sampling method. Data are collected via a structured questionnaire, administered both face-to-face and online. Statistical analyses are conducted using SPSS 25.0 and AMOS 24.0 software packages. The analysis results indicate that presenteeism has a significant and negative impact on employee performance. However, while demographic variables do not have a moderating effect on this relationship, job position is identified as a determining factor. Specifically, managers are found to be less affected by the negative impact of presenteeism on performance. The findings are discussed within the framework of theoretical and empirical literature, and various recommendations are provided accordingly.
