Sanal kaytarmanın çalışanın işe ve örgüte karşı duyarsızlaşmasındaki rolü: Kaynakların korunumu teorisi perspektifinden sağlık çalışanları üzerine bir analiz

Öz

Bu çalışma, çalışanların sanal kaytarma davranışının işe ve örgüte karşı duyarsızlaşmaları üzerindeki etkisini kaynakların korunumu teorisi açısından incelemektedir. Çalışmanın yöntemi olarak, nicel araştırma metodolojisi ve kesitsel tasarım benimsenmiştir. Çalışmanın örneklemini 399 sağlık çalışanı oluşturmaktadır. Veriler kolayda örnekleme tekniği ile Sanal Kaytarma Davranış Ölçeği ve İşe ve Örgüte Karşı Duyarsızlaşma Ölçeği kullanılarak toplanmış. Toplanan veriler SPSS 23 ve LISREL 8.51 paket programı kullanılarak analiz edilmiştir. Verilerin analizinde korelasyon, regresyon, farklılık tersleri, Yapısal Eşitlik Modeli ve tanımlayıcı istatistikler yapılmıştır. Yapılan analizlerden sanal kaytarmanın çalışanın işe ve örgüte karşı duyarsızlaşması üzerinde pozitif yönlü etkisi olduğu saptanmıştır. Ayrıca analizlerde çalışanların sanal kaytarma davranışının ve işe ve örgüte karşı duyarsızlaşma eğilimlerinin yaş, eğitim düzeyi ve meslek grubu gibi bireysel ve demografik özeliklere göre anlamlı şekilde farklılaştığı bulunmuştur. Araştırma sonuçları, çalışanların iş ortamında sanal kaytarma davranışlarında bulunmaları, onların kuruma ve işlerine karşı ilgisizlik ve uzaklaşma eğilimlerini artırdığını göstermektedir. Bu nedenle yöneticilere işyerlerinde sanal kaytarmayı önleyici politikalar geliştirmelerini önermekteyiz.

The Role of cyberloafing in employees' desensitisation towards work and the organisation: an analysis of healthcare workers from the perspective of resource conservation theory

Öz

the study examines the effect of employees’ cyberloafing behavior on their desensitization toward their job and organization through the lens of Conservation of Resources Theory. A quantitative research methodology and a cross-sectional design were adopted. The sample consisted of 399 healthcare employees. Data were collected using the Cyberloafing Scale and the Desensitization Toward Work and Organization Scale through convenience sampling. The analyses were conducted using SPSS 23 and LISREL 8.51. Correlation and regression analyses, difference tests, Structural Equation Modeling, and descriptive statistics were performed. The findings indicate that cyberloafing has a positive effect on employees’ desensitization toward their work and organization. Moreover, employees’ levels of cyberloafing and desensitization differed significantly across individual and demographic characteristics such as age, educational background, and occupational group. Accordingly, it is recommended that managers develop workplace policies aimed at reducing cyberloafing
