Havacılıkta Cam Asansör Etkisi: Kabin ve Yolcu Hizmetlerinde Kariyer İlerlemesi

Öz

Araştırma kadın istihdamının yoğunlaştığı kabin ve yolcu hizmetlerinde erkek çalışanların kariyer hareketliliğini cam asansör yaklaşımı üzerinden değerlendirmektedir. Araştırma, 2016-2026 döneminde yayımlanan 25 hakemli çalışma ile 4 kurumsal rapordan oluşan 29 dokümanın ölçüt temelli bütünleştirici nitel analizi olarak tasarlanmıştır. Cam asansörün temel kavramsal dayanaklarını açıklayan üç klasik çalışma ile araştırma desenini temellendiren yöntem kaynakları analiz havuzunun dışında tutulmuştur. Dokümanlar; doğrudan havacılık kanıtı, kadın yoğun mesleklerde kariyer hareketliliği, liderlik ve otorite atıfları ile kurumsal bağlam olmak üzere dört kanıt katmanında incelenmiştir. Bulgular, havayollarında cam asansörü doğrudan doğrulayan boylamsal veya personel kayıtlarına dayalı bir araştırmanın bulunmadığını göstermektedir. Bununla birlikte token görünürlüğü, erkeklikle ilişkilendirilen otorite ve kriz yönetimi beklentileri, kritik görevlere yönlendirilme, gayriresmî sponsorluk ve belirsiz terfi ölçütleri sınanabilir kariyer mekanizmaları olarak öne çıkmaktadır. Erkek çalışanların görünürlüğü her durumda avantaj üretmemekte; damgalanma, rol gerilimi ve aidiyet sorunlarıyla birlikte işleyebilmektedir. Ayrıca milliyet, etnisite, sınıf, cinsel yönelim, ebeveynlik, sözleşme türü ve taşeronlaşma olası avantajın kapsamını koşullandırmaktadır. Literatürdeki en belirgin boşluk, yolcu hizmetlerinde adaylık, kısa liste, eğitim ataması, ücret ve terfi sonuçlarını cinsiyete göre karşılaştıran araştırmaların yokluğudur. Bu eksiklik, birim içindeki yetki ve fırsat dağılımının toplumsal cinsiyet boyutuyla ayrıca incelenmesi gerektiğini ortaya koymaktadır. Çalışma, kabin ve yolcu hizmetlerinin ayrı kariyer sistemleri olarak incelenmesini ve çalışan anlatılarının anonimleştirilmiş insan kaynakları kayıtlarıyla birleştirilmesini önermektedir.

The Glass Escalator Effect in Aviation: Career Progression in Cabin and Passenger Services

Öz

This research examines the career mobility of male employees in cabin and passenger services, where female employment is concentrated, through the lens of the glass escalator perspective. It was designed as a criteria-based integrative qualitative analysis of 29 documents published between 2016 and 2026, comprising 25 peer-reviewed studies and 4 institutional reports. Three classic works outlining the conceptual foundations of the glass escalator, along with methodological sources supporting the research design, were excluded from the analytical corpus. The documents were examined across 4 evidence layers: direct aviation evidence, career mobility in female-dominated occupations, leadership and authority attributions, and institutional context. The findings indicate that no longitudinal study or personnel-record-based research has directly verified the glass escalator in airlines. Nevertheless, token visibility, expectations of authority and crisis management associated with masculinity, assignment to critical duties, informal sponsorship, and ambiguous promotion criteria emerge as testable career mechanisms. Male employees’ visibility does not invariably generate advantages; it may also operate alongside stigma, role strain, and belonging-related challenges. Moreover, nationality, ethnicity, social class, sexual orientation, parenthood, contract type, and subcontracting shape the scope of potential advantage. The most evident gap in the literature is the absence of research comparing application, shortlisting, training assignment, pay, and promotion outcomes by gender in passenger services. This gap indicates the need to examine the gendered distribution of authority and opportunities within organisational units. The study recommends analysing cabin and passenger services as distinct career systems and integrating employee narratives with anonymised human-resources records.
