THE MEDIATING ROLE OF BURNOUT IN THE EFFECT OF TECHNOSTRESS ON JOB PERFORMANCE: A STUDY ON PUBLIC EMPLOYEES

Öz

Job performance is crucial for both individuals and organisations. Therefore, it is necessary to determine the factors that directly and indirectly effect job performance. Previous studies have indicated that burnout is one of the key variables directly affecting job performance. Similarly, technostress has been found to have various effects on job performance. The purpose of this study is to examine the mediating role of burnout in the effect of technostress on job performance. The study employs the Job Demands-Resources Model and the Conservation of Resources Theory to theoretically explain research model. The research was designed as a quantitative study for public employees working in public institutions and organisations. Data were collected from 420 participants through a convenience sample using an online survey method. Measurement tools included the “Workplace Technostress Scale” to assess technostress levels, the “Maslach Burnout Inventory” to measure burnout levels, and the “Job Performance Scale” to evaluate job performance. Confirmatory Factor Analysis (CFA) was conducted using the AMOS package program for the reliability and validity of the research within the framework of the analysis. Regression and mediation analyses were carried out using SPSS and PROCESS Macro. The findings indicate that technostress positively affects burnout, while burnout negatively influences job performance. Moreover, no direct effect of technostress on job performance was found. Thus, burnout mediates the relationship between technostress and job performance. This study offers practical implications, particularly for developing coping mechanisms for technology-induced stress and strategies to prevent burnout among public sector employees. Furthermore, given the limited studies in the literature examining the mediating role of burnout in the impact of technostress on job performance, this research contributes theoretically to the field. The results emphasize the necessity for organizations to take measures to safeguard employees' psychological well-being in technology adoption processes.

TEKNOSTRESİN İŞ PERFORMANSINA ETKİSİNDE TÜKENMİŞLİĞİN ARACILIK ROLÜ: KAMU ÇALIŞANLARINA YÖNELİK BİR ÇALIŞMA

Öz

İş performansı kavramı hem bireyler hem de örgütler için oldukça önemlidir. Dolayısıyla iş performansını doğrudan ve dolaylı etkileyen faktörleri tespit etmek gerekmektedir. Daha önce yapılmış çalışmalarda tükenmişliğin iş performansını doğrudan etkileyen değişkenlerden biri olduğu açıklanmaktadır. Benzer şekilde teknostresin de iş performansı üzerinde çeşitli etkileri olduğu görülmüştür. Bu çalışmanın amacı teknostresin iş performansına etkisinde tükenmişliğin aracılık rolünü incelemektir. Teorik olarak araştırma modelini açıklamak için iş talepleri-kaynakları modeli ve kaynakların korunması teorisi kullanılmıştır. Araştırma, kamu kurum ve kuruluşlarında çalışan personele yönelik nicel araştırma olarak tasarlanmıştır. Çevrim içi anket yöntemiyle kolayda örneklem aracılığıyla 420 katılımcıdan veri elde edilmiştir. Ölçme araçları için kamu personelinin teknostres seviyesini ölçmeye yönelik “İşyerinde Teknostres Ölçeği”; tükenmişlik düzeyini ölçmeye yönelik “Maslach Tükenmişlik Envanteri” ve iş performansını ölçmeye yönelik “İş Performansı Ölçeği” kullanılmıştır. Analiz kapsamında araştırmanın güvenirlik ve geçerliliğine yönelik AMOS paket programı aracılığıyla Doğrulayıcı Faktör Analizi (DFA) yapılmıştır. Regresyon ve aracılık analizleri SPSS ve PROCESS Macro paket programları aracılığıyla gerçekleştirmiştir. Araştırma bulgularına göre teknostresin tükenmişliği pozitif yönde etkilediği tespit edilmiştir. Tükenmişliğin ise iş performansını negatif yönde etkilediği tespit edilmiştir. Bunun yanı sıra teknostresin iş performansına doğrudan etkisinin bulunmadığı görülmüştür. Dolayısıyla teknostresin iş performansına etkisinde tükenmişliği aracılık rolü bulunduğu açıklanmıştır. Bu çalışma, özellikle kamu sektöründe çalışanların teknoloji kaynaklı stresle başa çıkma mekanizmalarının geliştirilmesi ve tükenmişliğin önlenmesine yönelik stratejilerin oluşturulması açısından önemli pratik çıkarımlar sunmaktadır. Ayrıca çalışma, literatürde teknostresin iş performansına etkisinde tükenmişliğin aracılık rolünü inceleyen sınırlı sayıda çalışma bulunması nedeniyle alana teorik katkı sağlamaktadır. Sonuçlar, örgütlerin teknoloji kullanımı süreçlerinde çalışanların psikolojik sağlığını koruyacak önlemler almasının gerekliliğini vurgulamaktadır.
