DUYGUSAL ZEKÂ VE ÖRGÜTSEL SESSİZLİĞİN İŞ PERFORMANSI ÜZERİNDEKİ ETKİSİ: SAĞLIK PROFESYONELLERİ ÜZERİNDE BİR ARAŞTIRMA

Öz

Bu çalışma, sağlık profesyonellerinde duygusal zekâ ve örgütsel sessizlikğin, iş performansı üzerindeki etkilerini ortaya koymayı amaçlamaktadır. Araştırma, Kahramanmaraş ilinde faaliyet gösteren bir devlet ve bir özel hastanede görev yapan sağlık profesyonelleri üzerinde yürütülmüştür. Çalışmanın bulguları, duygusal zekâ ve örgütsel sessizliğin sağlık profesyonellerinin iş performansı üzerinde anlamlı etkiler yarattığını ortaya koymuştur. Özellikle duygusal zekâ boyutları incelendiğinde, iyi oluş (well-being) ve özdenetim (self-control) boyutlarının iş performansını anlamlı düzeyde etkilediği; buna karşın duygusallık (emotionality) ve sosyallik (sociability) boyutlarının iş performansı üzerinde istatistiksel olarak anlamlı bir etkiye sahip olmadığı belirlenmiştir. Örgütsel sessizlik boyutları açısından bakıldığında ise, “örgütün yararına sessizlik” (silence for the benefit of the organization) boyutunun çalışan performansı üzerinde anlamlı bir etki gösterdiği, buna karşın kabul edilmiş sessizlik (accepted silence) ve savunmacı sessizlik (defensive silence) boyutlarının iş performansı üzerinde anlamlı bir etkisinin bulunmadığı saptanmıştır. Regresyon analizi sonuçlarına göre, duygusal zekâ ve örgütsel sessizlik birlikte çalışan performansındaki varyansın %27,3’ünü (R² = 0.273) açıklamaktadır. Bu oran, her iki değişkenin de çalışan performansını anlamlı bir şekilde yordadığını göstermektedir. Dolayısıyla, duygusal zekâ boyutlarından iyi oluş ve özdenetim düzeylerindeki artış ile örgüt yararına sessizlik eğilimindeki yükseliş, sağlık profesyonellerinin iş performansını artıran önemli faktörler olarak öne çıkmaktadır. Bu sonuçlar, sağlık kurumlarında profesyonellerin iş verimliliğini ve motivasyonunu artırmaya yönelik politikaların, duygusal zekâ becerilerini geliştirme ve örgütsel sessizliği olumlu biçimde yönlendirme üzerine odaklanması gerektiğini göstermektedir. Araştırma, sağlık sektöründe insan kaynakları yönetimi uygulamalarına ve çalışan performansının sürdürülebilir biçimde artırılmasına yönelik stratejik katkılar sunmaktadır.

THE EFFECT OF EMOTIONAL INTELLIGENCE AND ORGANIZATIONAL SILENCE ON JOB PERFORMANCE: A STUDY ON HEALTHCARE PROFESSIONALS

Öz

This study aims to examine the effects of emotional intelligence and organizational silence on job performance among healthcare professionals. The research was conducted with healthcare professionals working in one public and one private hospital in the province of Kahramanmaraş. The findings revealed that emotional intelligence and organizational silence have significant effects on employees job performance. Specifically, among the dimensions of emotional intelligence, well-being and self-control were found to have a significant impact on job performance, whereas emotionality and sociability did not did not exhibit statistically significant effects statistically significant effects. In terms of the dimensions of organizational silence, “silence for the benefit of the organization” demonstrated a significant effect on job performance, while accepted silence and defensive silence did not have any meaningful effect. According to the results of the regression analysis, emotional intelligence and organizational silence together explain 27.3% of the variance in employee performance (R² = 0.273). This proportion indicates that both variables significantly predict job performance. Therefore, increases in well-being and self-control dimensions of emotional intelligence, along with higher levels of silence for the benefit of the organization, emerge as key factors contributing to improved job performance among healthcare employees. These findings highlight the importance of developing emotional intelligence skills and positively directing organizational silence as part of strategies to enhance employee productivity and motivation in healthcare institutions. The study provides strategic insights for human resources management practices in the healthcare sector and contributes to efforts aimed at improving and sustaining employee performance.
