Rating Factors Affecting Nurses' Job Satisfaction Using the Fuzzy AHP Method

Öz

This article aims to identify the factors influencing nurses' job satisfaction, prioritize and rank these factors using the Fuzzy Analytic Hierarchy Process (AHP) method, and provide a framework for understanding these factors. The goal is to offer valuable findings to healthcare managers, institutions, and relevant stakeholders through this framework. Methodologically, this research, designed based on expert opinions, employs Fuzzy AHP analysis. The experts' assessments contain some subjectivity, as they are based on personal thoughts and experiences. Fuzzy AHP is a multi-criteria decision-making method used when uncertainty and subjectivity are high. It is especially effective in complex problems determining the weights between various criteria and in prioritization processes. Workload has been identified as the most influential factor in nurses' job satisfaction, with high workload being highlighted as detrimental to job satisfaction. Professional development opportunities, ranked second, are also a significant factor affecting job satisfaction. Work-life balance ranked third, can be improved through flexible working arrangements and supportive policies, which are shown to increase job satisfaction. "Teamwork and Collaboration" and "Education and Skill Development" are also identified as key factors affecting job satisfaction. The factors influencing nurses' job satisfaction, including workload, professional development opportunities, work-life balance, teamwork, education and skill development, and ethical and moral support, have been identified and ranked. The research emphasizes workload as the most significant factor in job satisfaction, with professional development opportunities also playing an important role. Additionally, work-life balance, teamwork, and ethical support are found to positively influence job satisfaction.

Hemşirelerin İş Tatminini Şekillendiren Faktörlerin Bulanık AHP Yöntemiyle Derecelendirilmesi

Öz

Bu makale, hemşirelerin iş tatminini etkileyen faktörleri belirlemek ve bu faktörleri bulanık AHP (Analitik Hiyerarşi Süreci) yöntemi kullanarak derecelendirmeyi ve önceliklendirerek bir çerçeve sunmayı amaçlamaktadır. Bu çerçeve ile sağlık sektöründeki yöneticilere, kurumlara ve ilgili paydaşlara önemli bulgular sunmayı hedeflemektedir. Metodolojik açıdan, uzman görüşlerine dayalı olarak tasarlanan bu araştırmada bulanık AHP analizi kullanılmıştır. Bulanık AHP, karar verme süreçlerinde belirsizliğin ve öznelliğin yüksek olduğu durumlarda kullanılan çok kriterli karar verme yöntemidir. Özellikle karmaşık problemlerde, çeşitli kriterler arasında ağırlıkların belirlenmesi ve önceliklendirme süreçlerinde etkili bir şekilde kullanılmaktadır. İş yoğunluğu, hemşirelerin iş tatmininde en etkili faktör olarak belirlenmiş ve yüksek iş yoğunluğunun iş tatminini olumsuz etkilediği vurgulanmıştır. Mesleki gelişim fırsatları, ikinci sırada yer alan ve iş tatminini etkileyen önemli bir faktördür. Hemşirelere sağlanan eğitim imkanları, iş tatminini olumlu yönde etkileyerek kariyer gelişimine katkı sağlamaktadır. İş yaşam dengesi, üçüncü sıradaki faktör olarak belirlenmiş; esnek çalışma düzenleri ve destekleyici politikaların iş tatminini artırabileceği tespit edilmiştir. Takım Çalışması ve İş Birliği ile Eğitim ve Beceri Geliştirme kriterleri de iş tatminini etkileyen diğer önemli faktörlerdir. Bu alanlarda sağlanan destekler, hemşirelerin bilgi ve becerilerini güncel tutmalarını sağlayarak iş tatminini artırabilir. İş yoğunluğu, mesleki gelişim fırsatları, iş yaşam dengesi, takım çalışması, eğitim ve beceri geliştirme ile etik ve ahlaki destek faktörleri belirlenmiş ve derecelendirilmiştir. İş yoğunluğunun iş tatmininde en etkili faktör olduğu vurgulanmış, mesleki gelişim fırsatlarının da önemli bir etkiye sahip olduğu belirtilmiştir.
