The Mediating Role of Green Human Resources Management in the Effect of Green Transformational Leadership on Work Engagement and Sustainable Organizational Performance: A Study in Trabzon Arsin Organized Industrial Zone

Öz

Today, businesses are adopting environmentally friendly business models to achieve their sustainability goals and, consequently, reshaping their leadership approaches. Green transformational leadership is a leadership approach that motivates employees towards environmental responsibilities and transforms organizational processes within the framework of sustainability principles. In this context, Green Human Resources Management (Green HRM), which refers to the alignment of human resources management processes with environmental sustainability goals, plays a critical role in helping businesses develop environmentally friendly business processes. This study examined the impact of green transformational leadership on employee engagement levels and sustainable organizational performance, and evaluated the mediating role of green human resources management in this relationship. The research was conducted on employees within SMEs operating in the Trabzon Arsin Organized Industrial Zone. This study employed quantitative research methods and included the participation of 396 participants. Data were collected from participants through a survey method and analyzed using structural equation modeling using the Smart-PLS application. According to the results, direct significant relationships were identified between green transformational leadership and both work engagement (β=0.419; p<0.001) and sustainable organizational performance (β=0.183; p<0.05). Furthermore, green HRM was found to partially mediate these two relationships (VAF=0.40 and 0.55). The analysis results indicate that green transformational leadership practices positively impacted employee work engagement levels and sustainable organizational performance, both directly and through green human resource management, within the participating sample.

Yeşil Dönüştürücü Liderliğin İşe Adanma ve Sürdürülebilir Örgüt Performansı Üzerindeki Etkisinde Yeşil İnsan Kaynakları Yönetiminin Aracı Rolü: Trabzon Arsin Organize Sanayi Bölgesinde Bir Araştırma

Öz

Günümüzde işletmeler, sürdürülebilirlik hedeflerini gerçekleştirebilmek adına çevreci iş modellerini benimsemekte ve bu nedenle liderlik anlayışları da yeniden şekillendirmektedir. Yeşil dönüştürücü liderlik, çalışanları çevresel sorumluluklar doğrultusunda motive eden ve örgütsel süreçleri sürdürülebilirlik ilkeleri çerçevesinde dönüştüren bir liderlik yaklaşımıdır. Bu bağlamda, insan kaynakları yönetimi süreçlerinin çevresel sürdürülebilirlik hedefleriyle uyumlu hale getirilmesini ifade eden Yeşil İnsan Kaynakları Yönetimi (Yeşil İKY), işletmelerin çevre dostu iş süreçlerini geliştirmesinde kritik bir rol oynamaktadır. Bu çalışmada, yeşil dönüştürücü liderliğin çalışanların işe adanma düzeyleri ve sürdürülebilir örgütsel performans üzerindeki etkisi incelenmiş, bu ilişkide yeşil insan kaynakları yönetiminin aracı rolü değerlendirilmiştir. Araştırma, Trabzon Arsin Organize Sanayi Bölgesi'nde faaliyet gösteren KOBİ’ler bünyesindeki çalışanlar üzerinde yürütülmüştür. 396 kişinin katılımıyla gerçekleştirilip, nicel araştırma yönteminin kullanıldığı bu çalışmada, katılımcılardan anket yöntemiyle veri toplanmış ve veriler Smart-PLS uygulaması ile yapısal eşitlik modellemesi yapılarak analiz edilmiştir. Elde edilen sonuçlara göre, yeşil dönüştürücü liderlik ile hem işe adanma (β=0,419; p<0,001) hem de sürdürülebilir örgütsel performans (β=0,183; p<0,05) arasında doğrudan anlamlı ilişkiler tespit edilmiştir. Ayrıca yeşil İKY'nin bu iki ilişki üzerinde kısmi aracılık rolü üstlendiği görülmüştür (VAF=0,40 ve 0,55). Analiz sonuçları, araştırmaya katılım gösteren örneklem gurubunda yeşil dönüştürücü liderlik uygulamalarının hem doğrudan hem de yeşil insan kaynakları yönetimi aracılığıyla çalışanların işe adanmışlık seviyelerini ve sürdürülebilir örgütsel performansı olumlu yönde etkilediğini göstermektedir.
