Factors affecting the motivation of school administrators

Öz

In this research, it is aimed to reveal the factors affecting the motivation of school administrators and suggestions for increasing their motivation. In line with this purpose, the research was designed with phenomenological design, one of the qualitative research methods. The study group of the research consists of 24 school administrators working in public schools affiliated to the Ministry of National Education in Gaziantep and Kocaeli provincial centres, determined according to the maximum diversity sampling method. Participant diversity was ensured by personal characteristics such as gender, age, branch, education level, school level and seniority. The research data were collected through a semi-structured interview form developed by the researchers. The research data were analysed by content analysis method. As a result of the research, the factors affecting school administrators' motivation positively and negatively were determined as different themes as "individual, colleague-related, student-related, parent-related and other factors". Suggestions for increasing motivation were grouped under six sub-themes as "individual, school-related, bureaucratic, senior management-related, professional and parent-related". In order to increase the motivation of school administrators, participation in social activities, financial incentives, support in terms of burnout, stress, etc., as well as the material, physical and equipment needs of schools should be met. In addition, suggestions such as reducing documentation, expanding authorities, positive feedbacks, fair and equitable behaviour, studies to increase professional reputation, encouraging to work in disadvantaged regions, etc. were expressed by school administrators. The quality of education can be improved by taking into account the studies aimed at increasing the motivation of school administrators by policy makers and practitioners and carrying out developmental studies.

Okul yöneticilerinin motivasyonunu etkileyen faktörler

Öz

Mevcut araştırmada okul yöneticilerinin motivasyonlarını etkileyen olumlu/olumsuz faktörleri ve motivasyonlarının artırılmasına yönelik önerilerini ortaya koymak amaçlanmıştır. Bu amaç doğrultusunda araştırma, nitel araştırma yöntemlerinden fenomenoloji deseniyle tasarlanmıştır. Araştırmanın çalışma grubu Gaziantep ve Kocaeli illeri merkez ilçelerinde görev yapan Millî Eğitim Bakanlığına bağlı resmi okullarda görev yapan, maksimum çeşitlilik örnekleme yöntemine göre belirlenen, 24 okul yöneticisinden oluşmaktadır. Katılımcı çeşitliliği cinsiyet, yaş, branş, öğrenim durumu, okul kademesi, kıdem gibi kişisel özellikler ile sağlanmıştır. Araştırma verileri araştırmacılar tarafından geliştirilen yarı yapılandırılmış görüşme formu aracılığıyla toplanmıştır. Araştırma verilerinin değerlendirilmesi içerik analizi yöntemiyle yapılmıştır. Araştırma sonucunda okul yöneticilerinin motivasyonlarını olumlu ve olumsuz etkileyen faktörler, “bireysel, çalışma arkadaşlarıyla ilgili, öğrencilerle ilgili, velilerle ilgili ve diğer faktörler” olmak üzere farklı temalar şeklinde belirlenmiştir. Motivasyonu artırmaya yönelik önerileri ise “bireysel, okulla ilgili, bürokratik, üst yönetimle ilgili, mesleki ve velilerle ilgili” olmak üzere altı alt temada gruplandırılmıştır. Okul yöneticileri motivasyonu artırmak için sosyal etkinliklere katılım, maddi teşvikler, tükenmişlik, stres vb. durumlar açısından destek verilmesi, ayrıca okulların maddi, fiziki ve donanımsal ihtiyaçlarının giderilmesi gerektiği ile ilgili önerilerde bulunulmuştur. Ayrıca evrak işlerinin azaltılması, yetkilerin genişletilmesi, olumlu dönütler, adil-hakkaniyetli davranış, mesleki itibarın arttırılmasına yönelik çalışmalar, dezavantajlı bölgelerde çalışmaya teşvik etme, vb., öneriler okul yöneticileri tarafından ifade edilmiştir. Okul yöneticilerinin motivasyonunu artırmaya yönelik çalışmaların politika yapıcılar ve uygulayıcılar tarafından dikkate alınması ve geliştirici çalışmaların yapılması eğitimin kalitesini artırabilir.
