The impact of justice on workplace attitudes: the role of optimism and religiosity

Öz

This research aims to investigate the effects of overall justice perception on job attitudes like job satisfaction and turnover intention, as well as the mediating role of optimism and the moderator role of religiosity on overall justice and optimism. A quantitative study with a causal screening design was conducted for this objective. The data needed for the analyzes were obtained from 261 (89 female, 172 male; 207 married, 54 single; 9 primary school, 22 high school, 221 bachelor and 9 postgraduate) service sector employees by questionnaire technique. SPSS Macro and SPSS analysis programs were used for analysis. As a result of the research, it was determined that overall justice perception had a significant impact on job satisfaction and intention to quit. Optimism has been found to mediate the effect of overall justice perception on job satisfaction but not on the effect of overall justice perception on turnover intention. It has been determined that religiosity plays a moderating role in the effect of overall justice perception on optimism. The findings are expected to widen the scope of previous studies while also broadening the perspective of the organizational justice theory.

Adaletin iş ile ilgili tutumlar üzerindeki etkisi: iyimserlik ve dindarlığın rolü

Öz

Bu araştırmacının amacı genel adalet algısının, iş tatmini ve işten ayrılma niyeti gibi iş tutumlarının üzerindeki etkisi ve iyimserliğin bu etkideki aracılık rolü ve dindarlığın, genel adalet algısı ve iyimserlik üzerindeki düzenleyicilik rolünün ortaya konulmasıdır. Bu amaç doğrultusunda, nedensel tarama deseninde nicel bir çalışma yapılmıştır. Analizler için ihtiyaç duyulan veri anket tekniği ile 261 (89 kadın, 172 erkek; 207 evli, 54 bekâr; 9 ilköğretim, 22 lise, 221 lisans ve 9 lisansüstü) hizmet sektörü çalışanından elde edilmiştir. Analizler için SPSS Macro ve SPSS analiz programları kullanılmıştır. Analiz sonucunda, genel adalet algısının iş tatmini ve işten ayrılma niyeti üzerinde anlamlı bir etkiye sahip olduğu tespit edilmiştir. İyimserliğin, genel adalet algısının iş tatmini üzerindeki etkisinde aracılık rolü oynadığı ama genel adalet algısının işten ayrılma niyeti üzerindeki etkisinde oynamadığı ortaya konulmuştur. Dindarlığın ise genel adalet algısının iyimserlik üzerindeki etkisinde düzenleyici rol oynadığı gözlemlenmiştir. Sonuçların, önceki araştırmaları genişlettiği düşünülmekle beraber, örgütsel adalet teorisine daha geniş bir perspektiften bakabilmeyi sağlayacağı öngörülmektedir.
