Mediator Effect of Relational Conflict on the Effect of Organizational Justice Perceptions of Healthcare Professionals on Job Performance

Öz

The high job performance of health workers is essential for the effective, efficient, and uninterrupted presentation of health care. Among the reasons for this, the number of people per healthcare worker in Turkey has not yet approached the desired levels. The need for increased performance with the pandemic has made it even more critical. For this reason, the mediating role of relational conflict in the effect of organizational justice perceptions of health workers on job performance was examined in this study. The research was determined as cross-sectional and descriptive. It was realized in the province of Sakarya in 2021 with 318 health workers. The work performance scale developed by Goris et al., the organizational justice scale developed by Niehoff and Moorman, and the relational conflict scale developed by Jehn and Mannix were used in the research. 51.7% of the participants were women. When we look at the age distribution, 23.3% in the 18-25 age group, 34.4% in the 26-30 age range, 13.9% in the 31-35 age range, 25.2% in the 36-40 age range, and finally 3.2% in the 41 and over. Looking at the working period of the participants, 23.3% of the participants worked for 1 to 5 years, 39.1% for those who worked for 6 to 10 years, 21.8% for those who worked between 11 and 15 years, and 15% of the participants who 15,8% of the participant who worked for 15 years or more. According to the research findings, while organizational justice positively affects job performance, relational conflict performance is negatively affected. In addition, an adverse effect was found between organizational justice and relational conflict. Finally, it has been determined that the effect of organizational justice on job performance is a mediator of relational conflict. In the light of this information, it can be stated that organizational justice and relational conflict are important variables on job performance.
