Üniversitelerdeki Toksik Liderlik Algılarının İşe Adanmışlığa Etkisinde İş Stresinin Aracı Rolü: 50/d Kadrosundaki Araştırma Görevlilerine Dair Bir Çalışma

Öz

Örgütsel davranış alanında liderlikle ilgili genel yaklaşım farklılaşma eğilimine girmiş, liderliğin olumlu etkilerinin yanı sıra karanlık yüzünün de incelenmesi gereklilik haline gelmiştir. Bu bağlamda liderliğin karanlık yüzünü yansıtan toksik liderliğin, teorik olarak açıklanmasının ardından olası örgütsel sonuçları literatürde dikkat çekici hale gelmiştir. Bu çalışmanın amacı, toksik liderliğin işe adanmışlığa etkisinde iş stresinin aracı rolünü belirlemektir. Araştırmanın örneklemini Türkiye’deki kamu üniversitelerinde 2547 sayılı Yükseköğretim Kanunun 50. Maddesi d bendine göre görev yapan araştırma görevlileri oluşturmaktadır. Nicel araştırma yönteminin benimsendiği araştırmada veriler anket tekniğiyle toplanmış, yapısal eşitlik modeli aracılığıyla analizler gerçekleştirilmiştir. Analiz sonuçlarına göre; toksik liderlik algısı iş stresini artırmış, işe adanmışlığı azaltmıştır. Ancak iş stresi ve işe adanmışlık arasında anlamlı bir ilişki tespit edilmemiş, iş stresinin toksik liderlik ve işe adanmışlık arasında aracılık rolü bulunmamıştır. Bulgular, toksik liderliğin işe adanmışlık üzerindeki etkisinin iş stresi dışında başka mekanizmaların devreye sokularak incelenmesi gerekliliğine işaret etmektedir. Araştırmanın, toksik liderliğin iş tutumları üzerindeki olumsuz etkisini ortaya koyması ve araştırma görevlileri gibi özgün bir örneklem grubunda gerçekleştirilmiş olması sebebiyle literatüre katkı sağlayacağı düşünülmektedir.

The Mediating Role of Work Stress in the Effect of Toxic Leadership Perceptions on Work Engagement in Universities: A Study on Research Assistants in 50/d Cadre

Öz

The general approach to leadership in the field of organizational behavior has tended to differ, and it has become necessary to examine the dark side of leadership as well as its positive effects. In this context, after the theoretical explanation of toxic leadership, which reflects the dark side of leadership, its possible organizational results have become remarkable in the literature. The aim of this study is to determine the mediating role of work stress in the effect of toxic leadership on work engagement. The sample of the study consists of research assistants working in public universities in Turkey according to Article 50, clause d of the Higher Education Law No. 2547. In the study where the quantitative research method was adopted, data were collected with the survey technique and analyses were conducted through the structural equation model. According to the analysis results; toxic leadership perception increased work stress and decreased work engagement. However, no significant relationship was found between work stress and work engagement, and work stress was not found to have a mediating role between toxic leadership and work engagement. The findings indicate that the effect of toxic leadership on work engagement should be examined by introducing mechanisms other than work stress. It is thought that the research will contribute to the literature because it reveals the negative effect of toxic leadership on work attitudes and because it was conducted on a unique sample group such as research assistants.
