Etik Liderliğin İşe Adanmışlık ve Örgütsel Vatandaşlık Üzerindeki Etkisinde Etik İklimin Rolü

Öz

Bu çalışmanın temel amacı, etik liderliğin çalışanların işe adanmışlık ve örgütsel vatandaşlık davranışları üzerindeki etkisinde etik iklimin aracı rol üstlenip üstlenmediğini belirlemektir. Araştırma örneklemini Isparta Şehir Hastanesi’nde görev yapan hemşireler oluşturmaktadır. Veriler anket formu aracılığıyla toplanmış ve nicel araştırma yöntemi ile kesitsel bir saha araştırması deseni benimsenmiştir. Kolayda örnekleme yöntemi tercih edilmiştir. Araştırmada tanımlayıcı istatistikler, güvenilirlikler, normallik değerleri ve değişkenler arasındaki ilişkiler SPSS 29.0 programı ile analiz edilmiş; ölçeklerin yapı geçerlilikleri ve model testi için AMOS 22.0 kullanılarak yapısal eşitlik modeli ve aracılık analizleri gerçekleştirilmiştir. Analizler sonucunda, etik liderliğin çalışanların etik iklim algısı ve örgütsel vatandaşlık davranışı üzerinde anlamlı ve pozitif etkisi olduğu; ancak işe adanmışlık üzerinde doğrudan anlamlı bir etkisinin bulunmadığı belirlenmiştir. Ayrıca, etik iklimin örgütsel vatandaşlık davranışı üzerinde anlamlı bir etkisi olduğu, işe adanmışlık üzerinde anlamlı bir etkisinin bulunmadığı tespit edilmiştir. Son olarak, etik iklim, etik liderlik ile örgütsel vatandaşlık davranışı arasındaki ilişkide aracılık rolü üstlenmiş, işe adanmışlık üzerinde aracılık rolü bulunmamıştır.

The Role of Ethical Climate in the Effect of Ethical Leadership on Work Engagement and Organizational Citizenship Behavior

Öz

The primary aim of this study is to examine whether ethical climate plays a mediating role in the effect of ethical leadership on employees’ work engagement and organizational citizenship behavior. The study sample consisted of nurses working at Isparta City Hospital. Data were collected using a questionnaire, and a quantitative research method with a cross-sectional field survey design was adopted. Convenience sampling was employed. Descriptive statistics, reliability, normality values, and relationships between variables were analyzed using SPSS 29.0, while structural validity of the scales and model testing were conducted using AMOS 22.0 through structural equation modeling and mediation analyses. The results indicated that ethical leadership has a significant and positive effect on employees’ perceptions of ethical climate and organizational citizenship behavior, but no direct significant effect on work engagement. Moreover, ethical climate was found to significantly affect organizational citizenship behavior, while its effect on work engagement was not significant. Finally, ethical climate mediated the relationship between ethical leadership and organizational citizenship behavior, but no mediating effect was found on work engagement.
