Çalışanlar İçin Örgütsel Adaletin Anlamı ve Önemi Üzerine Nitel Bir Araştırma

Öz
Bu araştırmanın temel amacı, çalışanların örgütsel adaleti nasıl tanımladıklarını (dağıtım adaleti, prosedür adaleti ve etkileşim adaleti) ve neden önemsediklerini (kişisel çıkar modeli, grup değeri modeli, deontolojik model) anlamaktır. Bunun yanı sıra bireylerin adalet tariflerinin ya da adaleti önemsemelerinin arkasında yatan nedenlerin onların yaşam tarzlarıyla (muhafazakarlık/sekülerlik) ilişkisi de sorgulanmaktadır. Türkiye’de kamu ve özel sektörde çalışan 13 kişi ile yarı yapılandırılmış, derinlemesine görüşmeler gerçekleştirilmiştir. İçerik analizi yöntemiyle yapılan analizlerde, katılımcıların örgütsel adaleti büyük ölçüde dağıtım adaleti olarak tanımlamalarıyla birlikte etkileşim ve prosedür adaleti olarak da tanımladıkları ve kişisel çıkarlar ve deontolojik nedenlerle işyerlerinde adalete önem verdikleri tespit edilmiştir. Bu çalışmanın örgütsel adalet kavramının tanımlanması, ölçülmesi ve boyutları arasındaki göreli önemine ve örgütsel adaletin neden önemsendiğine ilişkin ilgili yazına katkı sağlayacağı düşünülmektedir.

A Quatitative Study on the Meaning and Importance of Organizational Justice for Employees

The main aim of this research is to understand how employees define organizational justice (distributive justice, procedural justice, and interactional justice) and why they care about it (self-interest model, group value model, deontic model). Additionally, the relationship between the reasons behind individuals’ definitions of justice or their concern for justice and their lifestyles (conservatism/secularism) is also questioned. It was conducted through semi-structured, in-depth interviews with 13 individuals working in Turkey’s public and private sectors. In the analyses carried out using the content analysis method, it was found that participants largely defined organizational justice as distributive justice but also defined it as interactional and procedural justice, and that they valued justice in their workplaces due to self-interest and deontic reasons. It is thought that this study can contribute to the relevant literature on the definition, measurement, and relative importance of the dimensions of organizational justice and why organizational justice is valued.
